The increasing number of Generation Z employees with unique characteristics presents a new challenge for companies in retaining their workforce. The high Turnover Intention among this generation can lead to significant organizational losses if not addressed properly. Therefore, a deeper understanding is needed regarding the factors influencing Turnover Intention, including job stress, work-life balance, and perceived organizational support, with job satisfaction as a mediating variable. This study aims to analyze the effects of job stress, work-life balance, and perceived organizational support on Turnover Intention, mediated by job satisfaction, among Generation Z employees in a footwear manufacturing company in Tangerang. A quantitative approach was used with the SEM-PLS method, involving 185 permanent Generation Z employees as respondents. The results show that job stress positively affects Turnover Intention, while work-life balance and job satisfaction negatively influence it. Furthermore, job satisfaction was found to mediate the relationship between the independent variables and Turnover Intention. This study recommends that future research include additional variables such as organizational commitment, organizational culture, communication, and employee engagement, using a longitudinal design and combining qualitative and quantitative methods.
